Abstract:
Background: Healthcare Leadership effectiveness is the ability to influence
employees to achieve health sectors goals. Healthcare organizations are
characterized by continuous reforms for efficient and effective service delivery
which needs effective leadership. However, there is no adequate evidence on the
current status of healthcare leadership effectiveness.
Objective: To assess the healthcare Leadership effectiveness and associated
factors among managers working in public health institutions of, Addis Ababa
2023.
Methods: Institutional-based cross-sectional study design using quantitative data
collection methods was employed. A total sample of 420 sample size was
selected by Simple random sampling technique to participate in the study. Data
were collected by self-administered questionnaire prepared through reviewing
literature and entered in to epi-data Version 4.6 and then exported to the statical
package for social science version 26 for analysis. Binary logistic regression
model was fitted to identify the factors associated with leadership effectiveness.
Adjusted odds ratio with 95% confidence interval and p-value less than 0.05 in
multivariable logistic regression was used to declare the predictor variable of
leadership effectiveness.
Result: A total of 397 managers participated in the study providing that the
response rate of 94.5 %. Of these, a total 206 (51.9%) with 95%, CI (47.4, 56.9)
of health care managers had effective leadership practice. High emotional
intelligence (AOR= 5.99; 95% CI: 2.76, 13.01), democratic managers
(AOR=7.21, 95% CI: 2.50, 20.84), having master and above education (AOR =
4.28, 95% CI: 1.70, 10.80) and having 16 or more years of work experiences
(AOR= 4.11, 95% CI: 1.42, 11.86).Were found to be predictors of healthcare
leadership effectiveness in the study area.
Conclusion: The study concluded that health care leadership effectiveness
among health care managers in the study area was low as WHO standard.
Therefore, continuous leadership capacity-building programs had better
implemented to enhance their leadership effectiveness.
